Abstract: Objective. The purpose of the article is to study the impact of the transformation of flexible and hybrid employment models on key economic indicators of enterprises in an unstable business environment and to substantiate an integrated model of resilient employment that ensures adaptability, productivity, and stability of enterprise personnel policies. Method. The methodological basis of the study includes general scientific and specialized methods and approaches that ensure the comprehensiveness and reliability of the results obtained. A systems approach is applied to explore the theoretical foundations of employment model evolution and to analyze the relationship between employment forms and enterprise economic outcomes. Content analysis is used to study current scientific literature on digital transformation, flexible work models, and crisis management strategies. Comparative methods are employed to assess the impact of innovative technologies such as big data, artificial intelligence, and digital platforms on enterprise performance. The case study method is used to analyze examples of company adaptation during war and the pandemic. Functional modeling tools and the analogy method are applied to structure the key elements of the sustainable employment model. A scenario-based approach is used to forecast the long-term effects of implementing flexible employment models at the micro- and macroeconomic levels. The results. The article demonstrates that the transformation of employment models under the influence of digitalization, crises, and geopolitical challenges is a key factor in enhancing enterprise operational efficiency. A sustainable employment model is substantiated, comprising five components: functional flexibility, temporal adaptability, regional mobility, digital support, and HR analytics. Functional flexibility means that employees are not confined to a single narrow function but are capable of performing various roles due to multicompetency. This enables enterprises to respond quickly to demand changes or internal crises, reducing dependence on specific positions and enhancing workforce mobility within teams.Temporal adaptability includes dynamic work regimes—variable schedules, the option to shift from full-time to part-time employment, and asynchronous planning. These allow enterprises to prevent employee overload during peak periods, better balance workloads, and reduce burnout risks. Regional mobility focuses on the efficient distribution of labor resources across regions and geographic areas, including relocation, digital coordination, and flexible contracts. This is particularly vital during war or natural disasters to maintain supply chain operability and ensure access to labor reserves. Digital support encompasses HR platforms, chatbots, online mentoring, wellbeing tools, and automated performance management systems. These technologies create an integrated information ecosystem that enhances transparency, employee support, and real-time risk response capabilities. HR analytics based on big data enables enterprises to forecast turnover risks, develop personalized employee development paths, and optimize task allocation. Using examples from Ukrainian and international companies, it is shown that flexible employment formats contribute to economic resilience in wartime. The practical implementation of the sustainable employment model promotes not only business adaptation but also the transformation of management strategies toward digital maturity. Scientific novelty. The article substantiates a sustainable employment model as an integral framework for adaptive employment management in a VUCA environment. It formalizes the concept of transitioning from a “workplace” to a “work format,” in which performance, wellbeing, and flexibility are prioritized over employment status. The architecture of the model is structured as a five-vector system based on the integration ISSN1680-0044 Наукові праці ДонНТУ. Серія: «Економічна» №1 (31), 2025 35 of principles. The model summarizes current trends, drawing on theories of flexible employment, human capital, and organizational resilience, and is adapted to the realities of wartime and post-pandemic contexts. It addresses business needs in unstable conditions, emphasizes flexibility and innovation, and aims to improve economic efficiency. The practical significance. The practical value of the study lies in substantiating a universal tool for adapting enterprise HR systems to high-turbulence environments. The sustainable employment model can be used both in company strategic planning and in national labor policy. Its application enables cost reduction, risk mitigation, employee retention, and workforce resilience development. It can be used to optimize staff structures, retain talent, implement digital HR solutions, and build long-term growth strategies. The model suits small, medium, and large enterprises, with flexibility allowing adaptation to industry specifics and national labor market conditions. The study results can also be utilized by HR departments, middle and senior managers, change management consultants, and public authorities in shaping flexible employment policy. The implementation of the sustainable employment model aligns with the Sustainable Development Goals (SDG 8: Decent Work and Economic Growth) and can be integrated into corporate social responsibility policies.
