The Role of Boardroom Heterogeneity as a Strategic Governance Mechanism: A Dynamic Panel Analysis of Gender, Nationality, and Educational Diversity in Shaping Corporate R&D and Innovation Outcomes

Year: 2025
Type: article
Abstract: This study investigates the impact of board diversity, measured through gender, nationality, and educational heterogeneity, on firm innovation in a panel of firms observed between 2014 and 2023. Drawing on the resource-based view and upper echelons theory, the research explores whether and how diverse boards contribute to enhancing innovation performance in corporate settings. The analysis employs panel data techniques, including fixed effects and system Generalized Method of Moments (GMM), to address potential endogeneity and dynamic relationships. The dataset comprises firm-level indicators on board characteristics, R&D intensity, firm size, and innovation output. The findings reveal that gender diversity, nationality diversity, and educational diversity on boards are all positively and significantly associated with firm innovation, with the effects being robust across alternative specifications and post-estimation diagnostics. In particular, the system GMM results confirm that diversity effects persist over time and complement firm-level R&D investment. These results suggest that board diversity is not only a governance imperative but also a strategic asset that enhances firms’ innovative capacity. Based on these insights, the study recommends that firms integrate diversity objectives into core governance and innovation strategies, while policymakers design supportive frameworks that promote substantive board diversity and R&D investment to drive sustainable competitiveness.
