The Impact of Transformational Leadership on Innovation and the Mediating Role of Autonomy

Year: 2025
Type: article
Abstract: Transformational leadership has been widely recognized as a leadership style that improves innovation within organizations by inspiring and empowering employees to reach their full potential. This study examines the impact of transformational leadership on innovation, specifically with respect to the mediating role of autonomy in this context. By exhibiting inspirational motivation, individualized consideration, intellectual stimulation, and idealized influence, transformational leaders can establish an environment that is conducive to creative thinking, risk-taking, and the pursuit of new ideas. However, the mechanisms through which transformational leadership influences innovation remain underexplored. This research addresses this gap by investigating how autonomy—a critical psychological and structural factor—mediates the relationship between transformational leadership and innovation. We hypothesize that transformational leadership enhances employees' perceived autonomy by building trust, providing support, and reducing bureaucratic constraints. Such increased autonomy, in turn, enhances employees’ intrinsic motivation and encourages them to experiment, take risks, and develop innovative ideas. By enabling employees to exercise greater control over their work processes, autonomy represents a critical conduit through which transformational leadership can be transformed into enhanced innovation outcomes. The study contributes to the literature on this topic by highlighting the pivotal role played by autonomy in the innovation process as well as by offering actionable insights for practitioners. It emphasizes the importance of leadership development programs that focus on training managers to engage in transformational behaviors and promote autonomy among employees.
