Leadership Lessons from Zhuge Liang and Sima Yi: Power, Capability and Sustainability

Year: 2025
Type: article
Abstract: This article examines the leadership models of Zhuge Liang (Kongming) and Sima Yi during the Three Kingdoms period of China, focusing on three analytical dimensions: power, capability and sustainability. Zhuge Liang embodied the ideal of a virtuous and highly capable leader who personally managed state affairs and military campaigns. However, his reliance on individual brilliance without establishing a transferable system left Shu vulnerable after his death. In contrast, Sima Yi, though less innovative, excelled in building networks of influence and systemic structures, enabling his family to consolidate power and ultimately establish the Jin Dynasty. The comparative lessons of these two figures highlight that sustainable leadership requires not only personal talent and moral virtue but also the ability to build systems and ensure the long-term transmission of power
