Leading Through Loss: Organisational Grief as a Hidden Variable in Change Fatigue

Year: 2026
Type: article
Abstract: This paper introduces organisational grief as a hidden but consequential variable in post-change environments. While restructurings, mergers, and leadership transitions are typically evaluated through structural and performance metrics, their emotional and moral consequences remain largely unexamined. Drawing on organisational psychology, ethics, and change theory, the paper argues that collective experiences of loss are rarely acknowledged or processed, allowing unresolved grief to accumulate as emotional residue. This residue contributes to change fatigue, ethical numbing, and erosion of trust. Using a contrasting pair of longitudinal cases – the collapse of Nokia and the post-privatisation transformation of the Dutch Post – the paper demonstrates how leadership practices shape whether loss becomes organisational trauma or is integrated without moral rupture. The study reframes post-change dysfunction as a failure of acknowledgement rather than execution and highlights mourning as a neglected leadership responsibility in contemporary organisations.
