Can employer coolness influence job satisfaction?

Abstract: This research examines whether employees working for “cool” companies are more satisfied with their jobs. Drawing on the instrumental–symbolic framework and self determination theory, we propose that employer coolness, a symbolic attribute reflecting autonomy, authenticity, and high status, functions as a psychological resource that enhances job satisfaction. Across two studies, we examine the mechanisms through which perceived employer coolness influences employee attitudes. Study 1 combines coolness ratings from a consumer panel with Glassdoor data from 40 companies, revealing positive correlations between employer coolness and job satisfaction indicators. Study 2 uses survey data from 353 employees and structural equation modeling to test the theoretical model. Results show that employer coolness positively relates to employee pride and satisfaction of basic psychological needs (autonomy, competence, and relatedness), which fully mediate its effect on job satisfaction. These findings extend research on symbolic organizational attributes and demonstrate that coolness, previously studied in consumer behavior, also benefits employees. By conceptualizing employer coolness as a psychological as well as branding resource, this paper advances understanding of how companies can cultivate employee satisfaction and identity through symbolic and cultural positioning.
