Neither leaving nor staying: Schrödinger's cat and the affective limbo of rural educators

Abstract: Teacher retention in remote schools is a critical global issue. While the complexity of this challenge is well documented, existing frameworks struggle to explain how educators in policy-shaped contexts like rural China experience sustained, simultaneous pressures to stay and leave. This study introduces "affective superposition"-a framework, inspired by quantum theory, for understanding how teachers can exist in a state of unresolved potential, simultaneously potential "stayer" and "leaver." Through a mixed-methods study of 689 rural Chinese teachers, we identify three dimensions of this superposition: identity (urban-rural belonging), purpose (ideal-reality alignment), and impact (efficacy-futility). We find that interventions perceived as meaningful recognition-from housing allowances that enable permanent settlement to principals who curate evidence of teachers' impact-are strongly associated with teachers' resolution of the stay/leave dilemma. Analysis of teacher narratives reveals that such interventions derive their power from identifiable stakeholders: policymakers who signal permanence, mentors who model resolved identity, and leaders who curate evidence of impact. The paper contributes a diagnostic framework that translates these insights into actionable policy design, offering leaders a structured approach to identifying and resolving the specific ambiguities teachers face.
