From BIM training to engineers’ performance: mechanisms, pathways, and an empirical study

Abstract: This study examines the impact of Building Information Modelling (BIM) training on the performance of senior engineers in China’s construction industry, with a particular focus on the mediating role of job satisfaction and the moderating role of organisational commitment. Drawing upon organisational support theory, a conceptual model was developed and tested using partial least squares structural equation modelling (PLS-SEM). Data were collected from senior engineers within China’s real estate sector. A total of 600 questionnaires were distributed, of which 478 were valid responses, yielding an effective response rate of 79.7%. The findings indicate that BIM training is significantly positively associated with senior engineers’ performance. Moreover, job satisfaction partially mediates the relationship between BIM training and performance. Organisational commitment was found to moderate this relationship, such that the performance-enhancing effect of BIM training is more pronounced among engineers with higher levels of organisational commitment. This study contributes to the application of organisational support theory in the construction sector and offers practical insights for managers aiming to optimise BIM training initiatives and enhance employee performance. Future research may explore the effects of BIM training across diverse organisational cultures and industry contexts and adopt longitudinal designs to better establish causal relationships.
