Cultural Fit Analytics for Sustainable Risk Management in Multicultural IT Teams

Abstract: Cultural misalignment in multicultural IT teams drives conflict, strain and avoidable turnover, making it a social sustainability risk for knowledge work. Using survey data from 136 IT professionals in 22 countries, analyzed at the individual level, this exploratory study examines whether Communication-Fit (CF) and Value-Fit (VF) can support sustainable risk management. CF (b = 0.279, p = 0.009) and cultural intelligence (b = 0.504, p = 0.008) were the only significant correlates of team effectiveness (R2 = 0.12), a pattern that held in three of four alternative outcome measures. The indirect effect of cultural intelligence through CF (13.5–16.5%) was not conclusively supported once covariates were entered. A reproducible Cultural Misalignment Risk index, CMR = 0.625(1 − CF) + 0.375(1 − VF), correlated negatively with effectiveness (r = −0.24, p = 0.005), robustly across weighting schemes. Under repeated nested cross-validation excluding outcome items and demographics, classifiers discriminated high- from low-effectiveness respondents only weakly (mean AUC 0.52–0.66), and one composite cut-point (CF × VF > 0.42) emerged repeatedly, though its location varied across resamples. Because the data are individual perceptions collected cross-sectionally, the use of CF, VF and CMR for aggregated team monitoring in sustainable human resource management (SDG 8, SDG 10) is presented as a possibility requiring longitudinal validation, and not as a basis for individual-level prediction or selection.
