Abstract: In the competitive business world, human resource development (HRD) is an important priority to create a conducive work environment and increase job satisfaction. One increasingly popular method is coaching programs, which are designed to help individuals hone their skills, explore their potential and achieve professional goals. Although coaching programs have been widely implemented, their effectiveness on employee competence, job satisfaction, and sustainability of organizational performance still needs to be investigated. This study aims to analyze the effect of coaching programs on improving competence, job satisfaction, and sustainable performance. The study used a quantitative approach with a survey method. Data was collected from employees of PT. Pelabuhan Indonesia (PELINDO) who have participated in the coaching program. The variables analyzed include competency improvement, job satisfaction level, and employee performance. Data analysis was conducted using SmartPLS to test the relationship between variables. The results show that coaching has a positive impact on improving competence and job satisfaction. However, its effectiveness is influenced by contextual factors, such as organizational culture and managerial support.
